A Study on the Leadership of Master Craftsmen

Abstract

The purpose of this paper is to investigate leadership for excellent soldiers on the basis of current leadership theories such as traits, behavioral, situational, and transformational/ charismatic. For accomplishing the purpose, this paper defines current leadership theories in terms of levels of analysis – person, dyad, group, and collectivity. In addition, two different methods are used to investigate leadership for excellent soldiers. First, content analysis is conducted, in which two researchers respectively read numerous books for 20 excellent Korean and 20 foreign soldiers and attempt to investigate whether excellent soldiers show special traits and behaviors. Second, competence analysis is performed to show whether the results from content analysis are valid, in which 17 different competences are defined and in which three different researchers evaluate three Korean excellent soldiers (i.e., Sunsin Lee, Gamchan Gang, and Young Choi) on the basis of those 17 competences. The results from content analysis show that excellent soldiers have special traits such as resourcefulness (cleverness), taking the initiative, and drive. The results also demonstrate that excellent soldiers show behaviors depending on situations. For example, they tend to show directive leadership behavior in war, supportive behavior in a defeat, and participative leadership behavior in commanding the allied forces. The results also show that excellent soldiers are transformational leaders, i.e., try to establish innovation for new values, beliefs, and attitudes, create a vision, and inspire and encourage followers to participate in changes. The results from competence analysis show that 3 Korean excellent soldiers are esourceful (clever), taking the initiative, and being drive. These results are congruent with the results from content analysis. In addition, the results from competence analysis show that 3 Korean excellent soldiers are courageous and taking responsibility. The additional results from this study show that Korean and foreign excellent soldiers have different traits, in which Korean excellent soldiers are being upright and self- ossessed, but foreign excellent soldiers are academic. These results suggest that soldiers, to become excellent soldiers, have special traits such as resourcefulness, taking the initiative and drive, show appropriate leadership behaviors depending situations, and are being transformational. The results also suggest that there are common characteristics for being excellent soldiers in Korea and foreign countries, but there are different characteristics in Korea and foreign countries. These results and limitations of this are discussed
