Individual Personality and Work Environment Affecting Innovative Behavior

Abstract
This paper presents a causal model of the relationships among individual personality variables and psychological work environment variables that influence innovative behavior. In an empirical study of 187 research and technical personnel, innovative personality was found to have a significant direct effect on innovative behavior without being mediated by intrinsic motivation for innovation, while a work environment supportive of innovation and a work environment high in uncertainty were found to have significant effects on innovative behavior through the mediation of intrinsic innovation motivation. Furthermore, individual characteristics and the work environment interact to have a significant effect on innovative behavior. Individuals with innovative personalities exhibit higher levels of innovative behavior compared to those without such personalities. Providing a supportive work environment frees members from restrictive and controlling management and work conditions, satisfying their needs for self-determination and competence, thereby raising the level of intrinsic motivation for innovation. Uncertainty in the work environment creates a sense of crisis, prompting individuals to break free from existing rules and procedures and explore new opportunities through a process of creative destruction. Such new exploration processes will elevate the level of intrinsic motivation for innovation. To develop and utilize individuals' latent innovation capabilities, it is necessary to create a work environment that enhances the level of intrinsic motivation for innovation.
