The Effect of Functional Diversity on Team Creativity

Abstract

Numerous studies have been conducted on the effects of functional diversity on individual and organizational effectiveness. Among the outcomes of functional diversity on organizational effectiveness, creativity has received considerable attention from management researchers because it is critically important for organizational survival and long-term performance in today's highly competitive environment. Prior research on functional diversity has played a significant role in broadening our understanding of the effects of functional diversity on individual and team creativity. However, there remain several important unresolved issues: whether intrinsic motivation mediates the relationship between functional diversity and team creativity; whether task interdependence among team members moderates the relationship between functional diversity and team intrinsic motivation; and whether prior findings on functional diversity in management research conducted in Western contexts can be generalized to non-Western contexts. In this context, the purpose of this study is to analyze the effect of team functional diversity on team creativity, and to examine whether team intrinsic motivation serves as a mediator and task interdependence serves as a moderator between the two, using domestic Korean firms as the research setting. To achieve this purpose, teams from 61 research and development departments across eight domestic firms where creativity is relatively easily manifested—including high-tech manufacturing companies, software development companies, pharmaceutical companies, and advertising companies—were selected, and a total of 354 sets of questionnaires were distributed. To overcome common method bias, subordinate employees were asked to respond to questions about functional career background, team intrinsic motivation, and task interdependence, while supervisors were asked to respond to questions about functional career background and team creativity. A total of 269 subordinate-supervisor dyads were used for analysis. The results showed that team functional diversity had a positive effect on team creativity; intrinsic motivation played a mediating role in the positive relationship between functional diversity and team creativity; and task interdependence partially moderated the relationship between functional diversity and intrinsic motivation. Finally, based on these research findings, theoretical and practical implications were discussed in detail.
