초록

본 연구에서는 시간의 개념에서 파생되어 제기되는 여러 가지 의문들을 통제 메커니즘의 측면에서 재구성하고자 한다. 대기업이든 스타트업이든 모두 시간의 개념을 기반으로 한 관리기법을 고안한다는 점에서 공통적이지만, 시간을 어떤 통제 메커니즘을 통해서 배태시키고 있는지에서 두 기업의 형태가 구분될 수 있다. 본 연구에서는 스타트업에 종사하고 있는 23명의 구성원들의 심층 면접조사를 통하여 스타트업에서 시간이 기업의 통제 메커니즘에 어떻게 결부되어 있는지 구체화하고자 한다. 특히, 통제 메커니즘이 공식적인 통제 기법과 비공식적인 통제 기법으로 구현된다고 보고, 이 두 가지 통제기법들이 실질적으로 스타트업의 목적에 맞도록 구성되어 있는지 파악하고자 하였다. 극작술적 접근법에 기반하여 스타트업 구성원들이 자신의 직장(스타트업)과 이를 둘러싼 통제 메커니즘을 어떻게 이해하고 대응하는지를 분석한 결과, 스타트업에서는 공식적 통제와 비공식적 통제를 뛰어넘는 또다른 형태의 영향력이 존재하는데, 이는 조직에 배태되어 있는 시간이 아닌 구성원 자신의 커리어에 배태되어 있는 시간에 있음을 강조한다. 다시 말해서 스타트업에서의 통제 메커니즘은 전통적인 양식이 아닌 개인의 성장 욕구에 기인한 것으로, 스타트업 종사자는 조직의 성장과 개인 커리어 성공을 연동시키고, 내재적 동기를 더욱 증폭시킬 수 있는 다양한 문화적 장치를 마련함으로써, 구성원들은 자기주도적인 업무를 가치있게 보고 그것이 긍정적인 통제 메커니즘으로 강화될 수 있다. 그리하여 스타트업의 근무 시간은 구성원들의 성장의 욕구를 통해서 보다 ‘효율적으로’ 재구성된다.

Abstract

This study aims to reconstruct various questions arising from the concept of time within the context of control mechanisms. Although it is common for both large companies and startups to devise management techniques based on the concept of time, there exist two types of enterprises depending on how they embed time into their control mechanism. Through in-depth interviews with 23 startup employees, this study seeks to concretize how time is integrated into the control mechanisms of startups. It is observed that control mechanisms are manifested through both formal and informal techniques, and this study examines whether these techniques are effectively aligned with the objectives of startups. Based on a dramaturgical approach, our analysis reveals how startup employees understand and respond to their workplace (the startup) and the surrounding control mechanisms. There exists another form of influence in startups that transcends formal and informal controls, emphasizing time embedded in individual careers rather than organizational time. Thus, control mechanisms in startups are not traditional but driven by personal desire for growth. Startup employees link organizational growth with personal career success, and by establishing various cultural mechanisms that enhance intrinsic motivation, employees view autonomous work as valuable, strengthening it as a positive control mechanism. Consequently, work hours in startups are efficiently restructured through the desire for growth of their members.

∙ 저자 김상준은 현재 이화여자대학교에서 부교수로 재직 중이다. 연세대학교에서 경영학 학사와 석사, Worcester Polytechnic Institute에서 Systems Modeling 석사, 그리고 University of California, Irvine에서 경영학(조직이론) 박사학위를 취득하였다. 주요 연구 관심사는 사회 구성주의 관점에서 거시 현상의 미시적 기초를 찾는 것이고, 이를 바탕으로 신생 조직 출현, 기술 및 사회 혁신, 기업과 사회의 상호작용 등의 분야에서 관련 연구를 하고 있다. Academy of Management Journal, Strategic Management Journal, Journal of Business Ethics, Long Range Planning, Business & Society 등에 논문을 게재하였다.

∙ 저자 김승현은 현재 연세대학교 경영대학 정보시스템 분야 교수로 재직 중이다. 연세대학교 상경대학에서 경영학, 경제학, 응용통계학을 전공하였으며, 미국 카네기멜론대학교에서 정보시스템 석사 및 박사를 취득하였다. 박사 학위 취득 이후에는 싱가폴국립대학에서 조교수로 근무한 바 있다. 주요연구분야는 정보시스템 경제학, 정보보안과 프라이버시, 디지털 마케팅, 의료정보 시스템, 온라인 플랫폼 등이며, MIS Quarterly, Information Systems Research, IEEE Transactions on Engineering Management, Information & Management, Journal of Interactive Marketing, Communications of the ACM, Decision Support Systems 등에 논문을 게재한 바 있다.
