심상 시각화 기법(MV)을 활용한 MV 코칭 프로그램의 개발과 효과성 검증에 대한 실험연구

초록

최근 많은 조직에서 인재 개발 및 육성 방법으로 코칭을 사용하고 있다. 이러한 코칭이 더욱 효과적이기 위해서는 다양한 코칭 접근법 개발과 코칭 프로그램의 과학적 연구 및 코치이(coachee: 코칭 대상자)의 변화 메커니즘에 대한 상세한 분석 등이 요구된다. 본 연구는 첫째, 조직의 혁신을 위해 개인의 근본적인 변화와 성과에 영향을 미치는 라포 형성, 자기인식 그리고 감정조절 자기효능감에 효과적으로 작용하는 심상 시각화 코칭(Mind Visualization Coaching: MV 코칭) 프로그램을 개발하고 그 이론적 배경과 프로세스를 소개한다. 둘째, 코치이의 자기인식과 감정조절 자기효능감 그리고 라포 형성에 대한 MV 코칭의 효과성을 현장실험연구로 검증하였다. 실험 연구는 국내 서비스 사무직에 종사하는 여성 조직구성원 96명을 대상으로 실험집단 1(MV 코칭 프로그램을 실시한 집단), 실험집단 2(MV 기법을 제외한 코칭 프로그램을 실시한 집단) 그리고 통제집단(코칭 프로그램 미실시 집단)의 세 집단으로 나누어 코치이의 라포 형성, 자기인식 그리고 감정조절 자기효능감의 평균값 변화를 검증하였다. 실험 결과 MV 코칭을 실시한 집단은 MV 기법을 제외한 코칭을 실시한 집단과 통제집단에 비해 코치이의 라포 형성과 자기인식 변화 그리고 감정조절 자기효능감의 변화가 더욱 큰 것으로 나타났다. 본 연구는 코칭과 예술기반 방법론을 접목한 새로운 코칭 프로그램을 개발하여 이론적․방법론적 영역을 확대하고 기업 현장에서의 실험을 통해 코치이의 자기인식과 감정조절 자기효능감을 높이는 효과를 검증하여 코칭 이론과 실무에 시사점을 제공하였다는 점에서 의의가 있다.

Abstract

Coaching has been widely used in recent years to promote organizational growth. Efficient coaching requires the development of new coaching methods, a study on coaching programs, and a detailed analysis of the mechanisms of changes in a coachee. This study aimed to develop a mind visualization (MV) coaching program by effectively building rapport, self-awareness, and emotional self-efficacy to influence an individual’s fundamental changes for organizational innovation based on the art therapy theory. Furthermore, this study aimed to test the effectiveness of the MV coaching program on self-awareness, self-efficacy for emotional regulation, and rapport by conducting a field experiment with 96 female workers in a domestic service industry. The sample included group 1 (MV coaching program), group 2 (MV-excluded coaching program), and a control group (no coaching program). Differences in the mean values of rapport, self-awareness, and self-efficacy for emotional regultaion between the pre- and post-coaching programs were examined through the field experiment. Results showed that the mean values were higher in group 1 than in group 2 and the control group. This study helps expand the theoretical and methodological scopes of coaching through the development of a new art therapy-based coaching program.

• 저자 이은아는 ㈜ Active Coaching Group 대표로서 코칭을 통한 애자일 조직 문화 구축을 위한 비즈니스 코치로 활동 중이다. 숙명여자대학교 음악대학을 졸업하였고, 국민대학교에서 경영학 석사 및 박사를 취득하였다. 국제코치연맹(International Coach Federation)의 PCC(Professional Certified Coach)로서 기업 현장에서 비즈니스 코칭 및 코칭 교육을 하고 있으며, 국민대학교에서 리더십 강의를 하고 있다. 주요 연구 관심은 변혁적 코칭, 코칭리더십, 셀프리더십, 애자일 조직 문화, 창의적 코칭 프로그램 개발 등이다.

• 저자 김보영은 국민대학교 경영학과 부교수로 재직 중이며 리더십과코칭 MBA 주임 교수를 역임 중이다. 서울대학교에서 조직행동론 분야의 석사와 박사 학위를 취득하였다. 도움행동과 지식공유 등을 포함하는 개인 차원과 팀 차원의 주도적․변혁적 행동의 메커니즘, 일터에서의 감정, 소진, 일-가정 갈등 등의 구성원 웰빙과 관련된 연구 논문들을 주요 학술지에 게재하였다.
